From Process to Impact Performance Management that Works

On 18 June, Vanessa, Chief Communications Officer of Integra International, delivered a session for Integra International member firms titled “From Process to Impact Performance Management that Works.” The session offered a practical and energising look at how firms can turn performance management into a genuine driver of accountability, engagement, and results.

The session opened by addressing a challenge many firms quietly share. Traditional performance management often requires significant time and effort, yet does not always deliver the impact it promises. The discussion explored where the gap typically lies, from compliance-driven reviews and inconsistent ratings to feedback that arrives too late to influence behaviour or realign effort with firm priorities. Participants of Member Firms were invited to reflect on which of these patterns felt most familiar in their own organisations.

Vanessa then introduced a clear and practical model built around fewer, sharper objectives aligned to firm priorities, regular check-ins rather than a single annual conversation and managers who are equipped to give honest, constructive feedback. Together, these elements help build stronger engagement, clearer accountability and better performance outcomes.

Calibration was also highlighted as a key theme. This structured process allows leaders to collectively review assessments before official ratings are shared. When done well, calibration supports consistency and fairness, helping to ensure that outcomes reflect actual contribution rather than differences in manager leniency. Practical tips included reviewing outliers in a preliminary meeting and collectively agreeing on recommended scores before ratings are communicated. This approach applies to both high achievers and underperformers.

The session closed with a clear takeaway. The firms that gain the most from performance management are rarely those with overengineered systems. Rather, they are the firms where conversations are honest, objectives are meaningful and the process is trusted by the people it serves.

Based on participant feedback, the session was found to be highly informative, and it has been agreed that a follow-up performance management session will take place later this year.
